As coaches we frequently help our clients grapple with issues of competence versus challenge. Human beings have an inherent need for competence: the two-year-old who wants to tie his shoelaces ‘by myself’; the client who wants to develop new skills as they relate to a career or health. But after a while, competence leads to complacency and, with its lack of growth, a risk of disengagement and poor well-being. At the same time, too much challenge – feeling thrown in at the deep end at work or taking on goals that are too lofty – can inhibit our ability to be creative, appropriately responsive, and to thrive. We can benefit enormously by asking ourselves these questions: Am I supporting my clients to grow at the edge of their ability – the zone in which they are neither over-competent nor over-challenged? Am I operating at the edge of my ability in my work and relationships? Where there are specific areas of over-competence (emotionally, relationally, professionally or in health) how can I encourage a courageous expansion and movement to growth? Where there are specific areas of over-challenge, how can I help the client to manage this, e.g., by enlisting the support of others or by breaking down or phasing growth tasks? In their landmark Self-Determination Theory, Ed Deci and Richard Ryan propose that humans have three fundamental needs: competence, autonomy, and relatedness, and that we will fail to thrive – be it at work, at school or in our relationships, when these needs are thwarted. This article explores the ideas as it relates to organizations and this one, as it relates to health and well-being. For an outstanding treatment of this influential theory, see Ryan and Deci’s book Self-Determination Theory: Basic Psychological Needs in Motivation, Development and Wellness.
Growth in Organizations Whitney Johnson’s upcoming book, Build an "A" Team describes the need to understand where individual employees are placed in the different phases of development: inexperience – engagement – or mastery. She shows how leaders and coaches who enable people to work at their sweet spot of competence will be more likely to stay with the organization, to be productive, and to thrive. Growth in Children The Strength Switch by Lea Waters, through the lens of positive psychology, explores the application of a strengths-based approach in children. Dr. Waters provides many practical exercises, activities and tools to facilitate the development of competence, self-esteem, and well-being.
Emotional Growth In my newly released TED Talk, The Gift and Power of Emotional Courage, I challenge a culture in which normal, natural emotions (like sadness, anger or grief) are often judged as ‘negative’ or ‘bad’ and in which positivity is prized over emotional truth. I suggest that an overly strong focus on positivity paradoxically undermines well being, and that much of our growth, understanding and change comes when we move towards what is uncomfortable.

Whitney Johnson proposes that every organization is a collective of individual S or learning curves and that you build an A team by optimizing these individual curves. In this webinar, you will learn how a manager can lead people along the S-curve and what to do when they reach the top of that curve. As employees are allowed, even required to surf their individual S-curve waves, disrupting themselves, your client will become a person people hire, and a boss people want to work for.

APRIL Showing Up: Courage, Presence and Power in Coaching Relationships April 19, 2018 4:00 PM-5:15 PM
We invite you to share your research on all aspects of coaching during the 2018 Coaching in Leadership and Healthcare Conference, organized by the Institute of Coaching, McLean Hospital, and Harvard Medical School on September 28th – 29th 2018 at The Renaissance Boston Waterfront Hotel, Boston, MA. We invite submissions of proposals for: Oral paper presentations: Accepted papers will be presented in oral sessions according to topics. Posters: Accepted posters will be arranged in an exhibit during the poster session, with opportunities to interact with authors and audience. The purpose of these sessions is to have a stimulating exchange of information and discussions about coaching theory, research and its relevance to practice, as well as to expand the network of coaching researchers. Visit the Research Sessions website for information on paper and poster submissions and to create an account. Submission are open and the deadline for the receipt of submissions is May 1, 2018.
